The Systems Engineer as a Change Agent? How to make SE
implementation work!

Bio.

Melanie Baek is an organizational consultant and leadership coach who helps leaders, teams and organizations navigate complex change and transformation. She specializes in leadership development, team coaching, culture transformation, and strengthening collaboration within organizations. With a systemic perspective and a sharp analytical mindset, she helps uncover underlying patterns, create clarity, and unlock potential in people, teams, and ways of working. Her approach is rooted in both organizational development and a strong technical background in Systems Engineering. Melanie holds a degree in Aerospace Engineering from Delft University of Technology and has worked on a wide range of Systems Engineering projects, both large and small, in the Netherlands and internationally. She has also developed and delivered Systems Engineering training programs. This experience enables her to connect systems, processes, people, and organizational context when supporting complex transformations.

Abstract.
The introduction and scaling of Systems Engineering (SE)within organisations rarely fail due to insufficientSE-methods, -tools, or -processes. Instead, the primarychallenges are organisational: resistance to change, limited adoption by management, misaligned developments, and a lack of the mindset and behaviours required tosuccessfully adopt SE practices.Despite this reality, many Systems Engineers are notexplicitly trained to address these “under-the-surface”dynamics. As a result, even technically sound SEimplementations struggle to gain traction and deliversustainable impact. To bridge this gap, Changekitchen—an agency specialised inorganisational agility—partnered with Dutch BoostingGroup—experts in SE application in infrastructure andenergy projects—to develop a dedicated 3.5-day trainingprogramme on Systems Engineering and Organisational Change. This programme is specifically designed for experiencedSystems Engineers who want to evolve into effective changeagents and drivers of SE implementation. The training focuses on three key capability areas:• Leadership: developing personal leadership, understandingformal and informal power, and leveraging mindset, energy, and self-reflection• Persuasion and Influence: articulating the value of SE,mobilising stakeholders, and creating visible progressthrough “calendars of success”• Communication: recognising and addressing resistance(verbal and non-verbal), structuring compelling messages(why–what–how), and applying targeted communicationstrategiesThis tutorial presents a condensed, interactive preview ofthat programme. Participants are introduced to a realisticcase: a municipality aiming to accelerate project deliverythrough SE, while lacking sufficient SE-maturity. Thissetting provides a practical context to explore commonimplementation challenges and effective interventions.A central concept in the tutorial is the Iceberg Model, which highlights that successful SE implementation dependsnot only on visible elements (processes, tools, deliverables), but also on underlying factors such astrust, intuition, adaptive capacity, and organisationalculture. The session is highly interactive and combines shorttheoretical insights with practical exercises and toolsthat participants can directly apply in their own projects.Participants will gain:• awareness of the critical role of organisational dynamicsin SE implementation• soft-skills to handle resistance and foster engagement• practical tools to strengthen their impact as SystemsEngineers in complex environmentsBy addressing the often-overlooked human and organisationaldimensions of Systems Engineering, this tutorial equipspractitioners to move beyond technical-driven SEimplementation towards lasting and effective adoption of SEwithin organisations.
